You are hiring an HVAC technician. You have a resume, an EPA 608 card, and forty-five minutes. Neither of the first two tells you whether this person can walk up to a system that is not cooling and figure out why.

That gap is why most contractors end up running the same expensive experiment over and over: hire, wait six weeks, discover the answer in the field, start again. This page covers what an HVAC skills test should actually measure, the four ways contractors evaluate technicians today and where each one breaks down, and how to test differently depending on which role you are filling.

Why the credentials you already have don't answer the question

An EPA 608 certification means a technician passed a test on refrigerant handling. It is required by law, it never expires, and someone who earned it in 2009 has demonstrated nothing about their diagnostic ability today. It is a floor, not a measure. NATE certification is a stronger signal because the exams are specialty-specific and require recertification. It is also held by a minority of working technicians, so filtering on it shrinks an already thin candidate pool.

Years of experience is the one most contractors lean on hardest and it is the least reliable of the three. Ten years at a shop that ran two-man crews on residential changeouts produces a very different technician than ten years running commercial service calls alone. The number is the same. The capability is not.

None of this means credentials are worthless. It means they tell you a candidate is eligible, not that they are good.

Recall versus diagnosis, which is the whole ballgame

Most HVAC tests you can buy off the shelf ask questions like:

A technician can answer that correctly and still be unable to use it. Definitions are the easiest thing in the trade to memorize and the least predictive of field performance. Every candidate who has watched twenty minutes of video the night before will get it right.

A diagnostic question puts the same knowledge in a situation and asks for a decision:

You're on a residential split system, R-410A, TXV metering device. The homeowner says it's running constantly and not cooling well. You gauge up: suction pressure is low, superheat is high. What do you check next, and why?

  • Check subcooling, because it tells you where the evaporator starvation is coming from. Correct

    Low suction with high superheat means the evaporator is being starved, and subcooling is what splits the causes apart. Low subcooling alongside high superheat points toward undercharge: there is not enough refrigerant to fill the evaporator, and not enough backing up in the condenser either. High subcooling alongside high superheat points the other way, toward a restriction, because liquid stacks up in the condenser and cools further than it should. A plugged filter drier, a restricted liquid line, or an underfeeding TXV all produce that.

  • Add refrigerant and see whether the numbers come back in range. Incorrect

    Workable rather than wrong: undercharge is the most common cause of these readings. It is also the answer that charges a system with a plugged drier, hands it back to the customer, and lands on the callback list in nine days. Measuring subcooling first costs nothing and rules that out.

  • Check the air filter and the evaporator coil, since restricted airflow drops suction pressure. Incorrect

    This is pattern-matching on the first number without reading the second. Low airflow across the evaporator does pull suction pressure down, but it pulls superheat down with it rather than up. High superheat points away from an airflow problem, not toward one.

  • Condemn the TXV, since the valve is what controls superheat. Incorrect

    Too fast. An underfeeding TXV is one of several restrictions that produce this reading, and the others are cheaper to check first. It is also worth knowing that on a TXV system superheat is a weak charging indicator in the first place, precisely because the valve exists to control it, which makes subcooling the primary charge measurement here.

There are several conditions that produce low suction with high superheat, and the point of the question is not whether the candidate names the right one immediately. It is whether they know how to narrow it.

A technician who has chased a restriction will usually add that they would feel along the liquid line for a temperature drop across it, or look for frost or sweating at the drier, because a restriction tends to announce itself at the restriction.

Two extras separate a good answer from a very good one. First, on a TXV system superheat is a weak charging indicator, because the valve exists to control superheat. That makes subcooling the primary charge measurement here, and a candidate who says so unprompted is telling you they understand what the instrument is for rather than just how to read it. Second, a restriction downstream of the valve, at the distributor or a feeder tube, can present with normal superheat rather than high, because the TXV compensates. A candidate who knows that a normal superheat reading does not rule out a restriction on a TXV system is well past average.

A memorized answer sounds like a definition with no next step. "High superheat means the evaporator isn't getting enough refrigerant." True, and it stops exactly where the work begins.

That distinction, between a candidate who knows the term and one who knows what to do with it, is the entire purpose of a skills test. If your test does not surface it, it is not testing skill.

Four ways contractors evaluate technicians today

Each of these works. Each has a specific failure mode, and knowing which one you are living with is more useful than being told your current process is broken.

The ride-along

Genuinely the most accurate method available. You put the candidate in a truck with a senior tech for a day or a week and you find out what they can do.

Where it breaks down: it costs you a productive technician's day, you cannot do it for every applicant, and it does not compare. Your lead tech's read on Tuesday's candidate and your service manager's read on Thursday's candidate are two different measurements with no common scale. When you are hiring three techs and have eleven applicants, the ride-along cannot get you to a decision.

The working interview

Half a day on real calls, sometimes paid. More efficient than a full ride-along and gives you a look at customer interaction, which a written test never will.

Where it breaks down: candidates who are currently employed usually cannot do it, which quietly filters out the exact people you most want to hire. And a half day of calls is whatever the schedule gave you, so one candidate gets a straightforward capacitor swap and the next gets a genuinely hard intermittent fault. You are grading on different curves without knowing it.

The written or online test

Cheap, consistent, scales to any number of applicants. If the questions are good, this is a real signal.

Where it breaks down: almost all of them are recall tests, for the reason described above, and they are static. A candidate who takes it a second time, or who has a friend who took it last month, sees the same questions. General-purpose assessment platforms sell an HVAC module that was written by someone who has never brazed a line set, and it shows within three questions.

Trial period as the test

Hire, and let the first ninety days be the evaluation.

Where it breaks down: this is the most expensive option and it is the one most contractors default to. The cost is not just the wage. It is the callbacks, the senior tech's diverted hours, the customer who does not book again, and the recruiting spend you get to repeat. It is usually worth running the actual number before deciding this is the cheap option.

What a good HVAC skills test covers

Six areas, weighted differently depending on the role. A test that only covers the first two is a refrigeration quiz, not a hiring tool.

Refrigeration cycle and diagnosis. Pressure and temperature relationships, superheat and subcooling used as diagnostic instruments rather than defined, charging by the method appropriate to the metering device, refrigerant-specific behavior.

Electrical and controls. Reading a wiring diagram, sequence of operation, isolating a fault between a control problem and a load problem, capacitors, contactors, transformers, low-voltage troubleshooting. This is where more service calls are actually won and lost than in refrigeration, and where most tests are thinnest.

Airflow. Static pressure, duct sizing implications, blower performance, and the diagnostic discipline of confirming airflow before condemning a component. Techs who skip airflow generate a specific and recognizable pattern of comebacks.

Safety and code. Lockout/tagout, refrigerant handling and recovery obligations, combustion safety on the heating side, gas-specific hazards, what requires a permit in your jurisdiction.

Equipment-specific judgment. Heat pumps versus straight cool, defrost boards, inverter and variable capacity systems, communicating equipment. This is the fastest-moving area and a technician's knowledge here has a shelf life.

Customer-facing judgment. How the technician explains a failure, how they present repair versus replace, what they do when the diagnosis and the customer's budget conflict. Most service technician hires that fail do not fail on refrigeration. They fail here.

Test differently by role

The single most common mistake is running one test for every HVAC opening. An install lead and a residential service tech are different jobs with different failure modes.

Building your own test versus using one

Building your own is the right call if you have a senior technician or trainer who can write scenario questions, the time to maintain them as equipment changes, and enough hiring volume to justify it. The advantage is real: a test written around the equipment you actually service is more predictive than any general one.

The three things that sink homegrown tests are worth naming. They drift toward recall, because recall questions are much easier to write and to grade. They leak, because the same twelve questions circulate in a local market faster than you would think. And they go stale, because the person who wrote them got promoted and nobody has updated them since inverter systems became common.

Buying makes sense when you are hiring often enough that consistency matters more than customization, when you need to compare candidates across multiple locations or brands on the same scale, or when nobody on staff has the time to own it.

Frequently asked questions

How long should an HVAC skills test take?

Twenty to forty minutes is the practical window. Shorter than that and you cannot cover diagnosis with enough depth to separate candidates. Longer and completion rates fall off, particularly with employed technicians who are testing on their own time.

Should I test before or after the phone screen?

After. A skills test is expensive attention to ask for, and sending it to every applicant lowers completion rates and trains candidates to treat it as a formality. Screen for basic fit and genuine interest first, then test.

Can a technician cheat on an online skills test?

On a fixed question set, yes, and eventually they will, because the questions circulate. Adaptive testing makes this much harder since no two candidates see the same sequence, and scenario questions that require reasoning from a given set of readings are far more resistant to lookup than definition questions.

Is a skills test legal to require for hiring?

Pre-employment testing is generally permissible when the test is job-related and consistent with business necessity, which a technical skills assessment for a technical role typically is. Apply it consistently to all candidates for a given role rather than selectively. What score should disqualify a candidate?
